Finance and Taxation Hiring: Building a Role-Based Talent Strategy

A practical framework for appointing finance, reporting, FP&A, India tax and US taxation professionals without treating unlike roles as interchangeable.

KEY PERSPECTIVE

Finance hiring succeeds when the organisation defines the business outcomes behind each role. Financial reporting, FP&A, direct tax, GST, US taxation and finance operations overlap in terminology, but require different process exposure and judgement.

Finance hiring succeeds when the organisation defines the business outcomes behind each role. Financial reporting, FP&A, direct tax, GST, US taxation and finance operations overlap in terminology, but require different process exposure and judgement.

Separate finance workstreams

Start by determining whether the vacancy exists to close books accurately, interpret performance, comply with tax rules, transform finance processes or manage a team. A record-to-report lead needs close-cycle, controls and ERP experience; an FP&A professional needs forecasting logic and stakeholder narrative. Taxation teams should distinguish India direct and indirect tax from US federal, state or partnership compliance.

  • Document outputs such as monthly close, budgets or tax return reviews.
  • Name systems, jurisdictions and required stakeholder groups.
  • Differentiate maker, checker, reviewer and sign-off responsibilities.

Evaluate US tax specialisms precisely

US individual Form 1040, partnership Form 1065 and corporate Form 1120 work involve different tax concepts, workflows and review expectations. A broad “US tax experience” keyword is not enough. Ask about entity types, workpaper preparation, source documents, return software, reviewer interactions, multi-state complexity and busy-season workload. Any assessment must respect client confidentiality and current tax requirements.

  • Specify 1040, 1065, 1120 or other return families independently.
  • Check whether the candidate prepared, reviewed or managed returns.
  • Map seasonal staffing and escalation capacity before hiring.

Use salary benchmarks as scenarios, not promises

The compensation decision should consider qualification, relevant experience, company structure, shift or offshore delivery requirements and accountability. A qualified CA and a non-CA specialist may both be valuable, but they should not be compared without accounting for professional scope and experience definitions. GCC and non-GCC employers may also operate differently; do not automatically apply a fixed premium to every job family.

  • Write a transparent compensation rationale.
  • Validate market evidence for the exact role and city.
  • Explain variable pay, shift allowances and review cycles.

Select for decision quality

Technical tests alone are insufficient for senior finance hires. Combine an applied problem, behavioural interview and a concise discussion of judgement under imperfect data. For a controller, discuss month-end exceptions and reconciliations. For FP&A, ask how an unexpected margin decline would be investigated. For tax, assess the approach to ambiguous documentation and escalation rather than memorisation of rules.

  • Test relevant process ownership and escalation behaviour.
  • Assess ERP and spreadsheet capability in context.
  • Evaluate documentation, communication and governance discipline.

PUT THE INSIGHT TO WORK

Practical decision checklist

  • ERP, reporting or tax-software requirements confirmed

  • Compensation compared with genuinely similar roles
  • Technical and behavioural assessment cases prepared

COMMON QUESTIONS

What to clarify before proceeding

How should employers compare GCC and non-GCC finance talent?

Compare the actual process maturity, complexity, leadership expectations, shift model and role scope first. Employer type alone does not establish a reliable salary multiplier.

Can one finance professional handle FP&A, taxation and reporting?

Some smaller organisations combine responsibilities, but separate competencies and capacity constraints should be tested. Critical specialist review should not be assumed without evidence.
